Enabling Innovation through Transparency: A Grounded Theory of Knowledge Hiding and Employee Silence in Albanian Information and Communication Technology Firms

Background: For the Albanian Information and Communication Technology (ICT) sector to achieve sustainable innovation and global competitiveness, firms must move beyond information silos. Success depends on the effective dissemination of knowledge and on mitigating employee resistance to transparent communication.
Objective: This study investigates the mechanisms of knowledge hiding and employee silence, identifying them as primary barriers to innovation within Albania’s evolving ICT landscape.
Methodology: Employing a constructivist grounded theory approach, the researcher conducted 20 semi-structured interviews with mid- and senior-level professionals across a spectrum of startups, SMEs, and large-scale ICT firms.
Results: The analysis revealed that knowledge hiding functions as a deliberate strategic behaviour, often exacerbated by a perceived climate of silence over voice. Furthermore, leadership styles significantly dictate the dynamics of trust within the digital work environment. These factors collectively influence how knowledge is shared, with significant consequences for both organisational innovation and individual employee engagement.
Conclusion: These findings coalesce into the Knowledge Transparency and Innovation Enablement Model (KTIEM). This model explains how trust and silence interact to inhibit or promote innovation, providing a theoretical foundation for understanding knowledge flow in the Albanian ICT sector.
Unique Contribution: This research presents an original, empirically grounded theoretical model that explains the "why" and "how" of knowledge concealment in a specific emerging-economy context, thereby filling a critical gap in the regional management literature.
Key Recommendations: To foster a culture of transparency, Albanian ICT firms should adopt "Open Leadership" protocols and establish protected communication channels. Integrating digital knowledge repositories with performance-based incentives for collaborative output is essential to discourage silence and drive collective innovation.
